Human Resources Management Practices Perception and Extra-Role Behaviors: The Role of Employability and Learning at Work

Human Resource Management (HRM) processes are considered the beating heart of any successful organization. Recently, several studies have highlighted how organizations can use commitment-oriented HR practices to generate organizational and individual effectiveness. The aim this study was verify whether perception HRM could be able elicit extra-role behaviors and, at same time, relationship mediated by employability learning conditions. analyses were carried out on a sample 1219 Italian workers using Structural Equation Models. structural model yielded good fit indices results showed significant positive effect both learning. However, is not directly associated with behaviors, but only through mediators (full mediation). Practical implications about importance creating working conditions that adequately oriented development skills in order produce indirect beneficial effects organization discussed.
